知识员工心理契约类型与隐性知识共享意愿的关系研究

摘    要:从现有文献看,国内外学者对隐性知识探讨虽有一定的深度和广度,但大多集中在员工激励、组织制度等工具手段层面。本文将知识交流机制与心理契约理论紧密结合起来,剖析心理契约与隐性知识共享过程的作用机理。同时,本研究从人际信任视角,将组织与员工层面的心理契约带到员工与员工层面的隐性知识共事意愿的关系研究中来。即以心理契约作为自变量、隐性知识共享意愿作为因变量,人际信任作为中间变量,来验证研究变量间的因果关系。通过深入研究此三个变量之间的关系,以期对我国企业管理实践有更好的指导价值。

Abstract:According to the present literature, domestic and foreign scholars have had certain depth and scope on recessive knowledge,but they have mainly focused on means like employee motivation, organiza- tion system and so on. This dissertation combines knowledge exchange mechanism with psychological con- tract tightly,analyzing the mechanism of psychological contract and recessive knowledge-sharing willing- ness. Meanwhile; this research, from the perspective of interpersonal trust, steps from the study on psycho- logical contract between the mechanism and employee to the one on recessive knowledge-sharing willing- ness among employees, that is to say, that psychological contract is independent variable, that recessive knowledge-sharing willingness dependent variable and that interpersonal trust intermediate variable verify and study causation among variables. By analyzing the relationships among variables deeply, this study hopes to have further directive value for enterprise management.
